The rapid development of generative artificial intelligence (Gen-AI) offers the potential to revolutionize human resource management (HRM). While traditional AI technologies and their predictive application have been widely discussed, the application of Gen-AI in HRM largely remains unclear. Moreover, Gen-AI also presents ethical challenges, particularly biases and discrimination, affecting individual employees. To better understand the evolution, we introduced a Three-A Model—Assistant, Agent, and Ally—detailing Gen-AI’s roles in automating tasks, enhancing knowledge management, and identifying best practices in HRM. Additionally, we analyze the potential biases inherent in Gen-AI and its adoption, emphasizing the ethical implications and the need for systematic auditing. Our study contributes to both academic research and the practical implementation of Gen-AI in organizational settings by providing a comprehensive framework for its integration and addressing the ethical considerations necessary for responsible use.
