21504: Leader-Follower Congruence in Rates of Change in Emotional Labor and Recovery Experiences (session 25450)

This study examined the relationships among rates of change in emotional labor, servant leadership, and recovery experiences using a longitudinal, multi-source design with 306 leader-follower dyads across four data collection waves. Results revealed that congruence in the rate of change in surface acting between leaders and followers was associated with a decreased rate of change in followers’ perceptions of servant leadership, while dyadic congruence in the rate of change in deep acting was associated with an increased rate of change in servant leadership perceptions. Specifically, the rate of change in servant leadership was lower when followers and their leaders were aligned at a higher rate of change in surface acting compared to alignment at a lower rate of change. Conversely, the rate of change in servant leadership was higher when they were aligned at a higher rate of change in deep acting compared to alignment at a lower rate of change. More importantly, dyadic congruence in the rate of change in surface acting was associated with a decreased rate of change in followers’ relaxation, mastery, and control, mediated by the rate of change in followers’ perceptions of servant leadership. In contrast, dyadic congruence in the rate of change in deep acting led to an increased rate of change in followers’ mastery and control through its influence on the rate of change in their servant leadership perceptions.
