Purpose The purpose of this study is to explore the intricacies of employee performance dynamics in self-managed organizations through the lens of transformational leadership, with a focus on the interplay between individual abilities, interests, and organizational demands, specifically examining Person-Environment (P-E) fit, including Person-Organization (P-O) and Person-Job (P-J) fits. Design/Methodology/Approach The study analyzes the case of Buurtzorg Nederland, a Dutch homecare organization that pioneered the self-management model. It involves a comprehensive literature review on self-managed organizations, focusing on dimensions such as P-E fit, intrinsic motivation, and job performance. The research adopts a qualitative approach, using secondary data sources to illustrate key concepts. Findings The study finds that P-E fit, especially P-O and P-J fits, is crucial in balancing organizational vision and employee engagement in self-managed organizations. It emphasizes that stakeholder trust, decentralized management, and minimalistic bureaucracy are essential for achieving a robust P-E fit. Buurtzorg's model demonstrates the importance of self-guided training, an interlinked extrinsic/intrinsic motivation model, and an employee self-management framework in fostering job satisfaction and performance. Practical Implications The findings suggest that organizations aiming to implement self-management models should prioritize aligning individual values with organizational values, fostering stakeholder trust, and minimizing bureaucratic processes. The study highlights the significance of training and motivation in enhancing employee performance and suggests that a strong P-E fit can lead to better job satisfaction and organizational efficiency. Originality/Value This research contributes to the understanding of P-E fit within self-managed organizations, providing valuable insights into how transformational leadership can enhance employee motivation and job performance. The case study of Buurtzorg Nederland offers a practical example of successful implementation of these concepts, making it a valuable reference for organizations considering self-managed models.
