This study explores the impact of performance management (PM) effectiveness on employees' approach job crafting, defined as proactive expansion of job boundaries to foster positive changes. Through a two-wave field survey, the findings demonstrated that perceived PM effectiveness cultivated employees’ psychological safety, consequently stimulating their engagement in approach job crafting. We also found that the influence of PM effectiveness on psychological safety, as well as its indirect effect on approach job crafting, was stronger among individuals with higher growth need strength. This research contributes to human resource management literature by revealing how and when PM stimulates approach job crafting. It also offers valuable practical insights for human resource managers seeking to leverage PM to motivate employees’ initiation of positive changes at work.
